بررسی نقش سبک رهبری مدیران مدارس در توسعه روان‌شناختی دانش‌آموزان با میانجی‌گری امنیت روانی و مشارکت تحصیلی

چکیده

هدف پژوهش حاضر تبیین نقش سبک رهبری مدیران مدارس در توسعه روان‌شناختی دانش‌آموزان با تأکید بر سازوکارهای میانجی امنیت روانی و مشارکت تحصیلی در مدارس شهر تهران بود. این پژوهش با رویکرد کیفی و روش تحلیل مضمون انجام شد. مشارکت‌کنندگان شامل ۲۴ نفر از مدیران مدارس، معلمان، مشاوران و دانش‌آموزان دوره متوسطه شهر تهران بودند که با نمونه‌گیری هدفمند و با رعایت اصل بیشینه‌سازی تنوع انتخاب شدند. داده‌ها صرفاً از طریق مصاحبه‌های نیمه‌ساختاریافته گردآوری شد. فرایند گردآوری داده‌ها تا رسیدن به اشباع نظری ادامه یافت؛ اشباع در مصاحبه بیست‌ودوم حاصل شد و دو مصاحبه تکمیلی برای اطمینان از کفایت داده‌ها انجام گرفت. مصاحبه‌ها پس از پیاده‌سازی کامل، با استفاده از نرم‌افزار NVivo و بر اساس کدگذاری باز، محوری و انتخابی تحلیل شدند. برای افزایش اعتبار یافته‌ها از بازبینی مشارکت‌کنندگان، بررسی همتای پژوهشی، ثبت مسیر تصمیم‌گیری تحلیلی و توصیف غنی زمینه استفاده شد. تحلیل داده‌ها به استخراج چهار مقوله اصلی انجامید: «رهبری حمایتگر ـ تحول‌آفرین»، «امنیت روانی به‌مثابه فضای امن برای بیان، خطا و یادگیری»، «مشارکت تحصیلی فعال و معنادار» و «توسعه روان‌شناختی دانش‌آموزان». یافته‌ها نشان دادند مدیرانی که سبک رهبری آنان بر اعتماد، عدالت، ارتباط محترمانه، شنیدن صدای دانش‌آموز و حمایت از معلمان استوار است، به شکل غیرمستقیم زمینه امنیت روانی و سپس مشارکت رفتاری، عاطفی و شناختی دانش‌آموزان را تقویت می‌کنند. رهبری مدرسه صرفاً یک کارکرد اداری نیست، بلکه عامل زمینه‌ساز رشد روان‌شناختی دانش‌آموزان است. امنیت روانی و مشارکت تحصیلی دو حلقه واسط مهم هستند که از طریق آن‌ها رفتارهای رهبری مدیران به خودباوری، احساس تعلق، مسئولیت‌پذیری، تنظیم هیجان و انگیزش تحصیلی دانش‌آموزان تبدیل می‌شود.
